科技期刊编辑的职业忠诚度:现实水平、内部机理及提升对策

Professional loyalty of scientific journal editors: Realistic level, internal mechanism, and cultivation strategy

摘要:

【目的】 具有高职业忠诚度的编辑往往对科技期刊行业怀有较强的情感依附,会产生强烈的义务感知和较高的敬业精神,继而会做出更多科技期刊行业期望的创新行为,对世界一流科技期刊建设具有重要意义。【方法】 立足行业,采用大规模问卷调查,基于全国范围内的940份有效问卷,通过描述性分析、对比分析和回归分析等方法测度科技期刊编辑职业忠诚度的现实水平并揭示其内部机理。【结果】 现阶段,科技期刊编辑的职业忠诚度处于中等水平,且大部分编辑的职业持续意愿较好,而职业忠诚度与职业持续意愿存在高度正相关性。职业忠诚度越高的地区,越多编辑愿意继续从事编辑职业。行业累计工作年限、奖励和待遇情况、岗位职责明确情况、社会尊重程度都能显著地影响职业忠诚度;性别、主办单位类型、奖励和待遇情况、岗位职责明确情况、社会尊重程度和工作负荷情况等都对编辑的职业持续意愿产生较大影响。【结论】 为提升科技期刊编辑职业忠诚度,需要从多方面发力:清晰界定岗位职责,通过合理授权、工作重塑、心理调节等科学应对工作负荷过重的现象;健全职称评聘和薪酬福利方面的政策支撑,提升满意度;营造和谐的舆论环境,积极传播科技期刊事业“正能量”; 注重打造支持形式多样的软环境,开拓提升编辑人才忠诚度的重要阵地。

Abstract:

[Purposes] Editors with high professional loyalty often have a strong emotional attachment to the scientific journal industry and generate a strong sense of obligation and a high level of professionalism. In turn, they will make more innovative behaviors that the scientific journal industry expects, which is of great significance for world-class scientific journal construction. [Methods] Based on the industry, a large-scale questionnaire survey was conducted in China, and based on 940 valid questionnaires, this paper measured the actual level of professional loyalty of scientific journal editors and revealed its internal mechanism through descriptive analysis, comparative analysis, and regression analysis. [Findings] At present, the professional loyalty of scientific journal editors is at a moderate level, and most editors have a good willingness to continue their careers. There is a high positive correlation between professional loyalty and the willingness to continue in the career. The higher the regional professional loyalty, the more editors are willing to continue their careers. The cumulative working years in the industry, rewards and benefits, clear job responsibilities, and social respect can all significantly affect professional loyalty. Gender, type of organizers, rewards and benefits, clear job responsibilities, social respect, and workload all have a significant impact on the editor's willingness to continue their careers. [Conclusions] The improvement of professional loyalty in scientific journal editors requires efforts from multiple aspects: clearly defining job responsibilities, scientifically addressing the phenomenon of excessive workload through reasonable authorization, job reshaping, and psychological adjustment; improving policy support for professional title evaluation and salary and benefits to enhance satisfaction; creating a harmonious public opinion environment and actively disseminating the positive energy of the scientific journal industry; paying attention to creating a soft environment with diverse forms of support, and exploring an important battlefield for enhancing the loyalty of editorial talents.
